case study and also have to tell Ethical Decisions and where we have to identify the problems, analyze
them and then have to give recommendation/conclusion.

NETSOL Inc.

1:- Basic Intro.


Netsol international Inc., was established in 1996 in Lahore, the company had organized
itself on an Onshore/Offshore software development model, providing Information Technology (IT)
solutions to its clients all over the world through its sister companies acting as onshore offices. The
company was started only with 4 people and in 2001 the strength of its offshore employees was 270.

1.1:- Subsidiaries Companies:

Company has six subsidiaries, following is the detail of its subsidiaries companies.

1- NetSol international - United State of America


Parent Company, hradquarters located in Calabasas, Colifornia, 7 employees.

2- NetSol - USA
acquired in 1999, located in Virginia, focus on business development, customer support,
consulting services and marketing products, medical and communication application. 10
employees.

3- NetSol – eR, Inc – United State of America


located in Chalbasas and California, launched in 2000 as an internet and e-commerce
subsidiary, 7 employees.

4- NetSol (Pvt.) Ltd.


established in 1996, located in Lahore (Pakistan), focus on offshore development,
270 employees.

5- NetSol Uk and NetSol Solutions UK Ltd.


established in 1997 and acquired in 1999, located in Milton keynes (UK), focus on business
development, customer support, consulting services and marketing related, applications for
the lease and finance industry, in 1998 network services and customer base consists
primarily of major school systems in the UK. 25 employees.

6- NetSol Abraxas – Australia


acquired in 2000, located in South Australia. Abraxas has also developed its own windows
based banking and finance software system that is considered among the best in the world.
17 employees.

2:- Problems/issuses:
There were a lot number of problems and issues created in the
organization/software house (Netsol Inc) like work load were increased, marketing
department was not cooperative,too much lineant and friendly environment,no proper
documentation records availability,lack of resource planning,unplanned
undestanding,communication Gap,confliction between seniors and juniors,poor building
team relationship,extra ordinary motivational issues like giving preference to the

youngers,unclear performance criteria,lacking of interpersonal skills,poor career growth


of youngsters,very poor increamental criteria like they giver performance based
increament but 2 times in a year, awards giving circle was not good because they give
awards to the Toppers only but not to the good workers, lack of training need
assessment like lack of interpersonel skills training,selection criteria and technical skills
training also was not too good and lastly the major problem was non cooperative team
members are included in the main issues created in Netsol Inc.
(There are some other main issues mentioned as bellow with their descriptions
and explanation.)

1) Lineant and Friendly environment:


In the organization their were so much lineat and friendly behaviour was become the
cause of fevaratism which motivate the members to do fight for their rights.

2) Non proper paper Documentation:


In initials of the Netsol Inc there were no proper documentation records were available
which creats the complexity to understand the actual problem and also this negligence was one
of the factors of extra friendly environment inside the organization.

3) Work load:
As the number of emloyees and workers at the begining of this software house were too
much less regarding to the requirment of organization and a lot of work have to be done so
because of this reason the load of work become increase.

4) No work!!!
Actually there were a lot of work to do but the management of the work create problem
that how to do,when to do and whom will do it? When these sort of thinking comes in the
minds of programmers then they left the work in mid and start thinking that which way we use
to complete this work and durring their thinking period the time of work had gone,and many of
them then said that there is no work to do then what we will do etc etc???

5) Specific field:
A lot of members and employees were expert in their specific fields which was not good
for the organization because that time organization required the persons with atleast expert in
more than two fields so to overcome this problem they never focused on the training criteria
and problem goes increase.

6) Not meeting deadlines:


As the thinking nature of programmers and employees and the marketing department’s
nature of accepting the big projects without estimating either they could meet the deadline or
not become an other issue of the organization.

7) Dependency blamming on project manager:


It means when they feel theirselves to unable to meet the deadline they blammed the
programe manager that he never give us instructions etc etc.

8) PR ship with team:


Personal relationship with team was also a issue that time becaues when some one left
out the organization then because of PR ship with team and their members one of their
relative become the point of preference and they given him job.

9) Youth developers:
As the youth have a great potential and enthausiaizm to do work so that time the
youngsters also were potentialed but not having a handsome salary package they went out of
organization one by one.

10) Not good management background:


There were not a good management background like they have not proper paper
documentation,no records and they even have no idea that how to manage the issues and
problems created by any factor and how to resolve it in efficient manners.

11) Level duration of experience:


They categorized the employees into levels on the bases of experiences.

12) 2 increaments in a year:


They gave their employees increaments two times in a year which become a cause of
one more issue,actually the employees were not agreed to get only one increament or two at
twice in one year for the toppers,but there were a lot of good workers too who were ethically
diserve the increaments but organization give increaments only to nominated persons and
employees.

13) Bad performance evaluation:


There no exactly evaluation criteria were setted for good and bad performances and
because of this reason many of diserving and needy persons had been neglected by the
organization who could be beneficient for the organization in the future and the organization
improve their performances by giving them trainigs.

14) TNA:
Trainig need assessment which is necessary for any organization to improve its
employees performances and to increase the production rate of its projects and products as
well but in starting days of Netsol Inc there were not good arrangement of trainings to give the
members and make them more perfect in their skills,knowledge ,positive behaviour and
abilities. This was a great issue of that time but after the passage of time they overcome it very
efficiently and effectivly.

15) Encouragement/Motivation :
Motivational issue is also important because when you encourage some one to do its
work effectivly then any one can do its work on the time and in proper way within the due
dates. But that time of Netsol Inc there were no encouragemental and motivational activities
performed so due to this reason many of workers and employees even though staff including
programmers were not happy to the organization and the main drawback of this lackness was
that many of programmers ,employees and workers had left the organization and demand for
increasing their salary packages otherwise they would not work in organization further.

3:- Alternative solutions and Recommendations:


Need on both team work and individual, specialy focused on team work and Do not give
preference Always to the Team work but the individual efforter because most of the time all
team members do chill/relax at the work time and only one of them have to
do/superwise/handle all the work.
There is no other recommendations I can give because the organization after its crash at
first time, overcomed all the deficencies and lacknessess of the organization. So there were no
other issue to resolve that’s why we can not give any other recommendation.
