Work in Progress: Investment in HR and Human Capital in Small and Medium Enterprises. Funded by a grant from Gevity Institute, we collected data from small and medium enterprises in order to examine factors that predict investment in human resource programs and activities. Data was collected both from clients of a major Professional Employer Organization as well as the HR consultants working with these clients. Drawing on work in strategic management and entrepreneurship, we will be testing a model that includes firm and industry level variables likely to affect the need for investment in HR, variables relating to the vendor-buyer relationship, and SME leadership characteristics. Pay Dispersion in the Korean Context. Significant attention has previously been given to the impact of pay dispersion on work unit and organizational performance. Because contradictory

11 findings have been observed within this literature, researchers have begun to focus on the conditions under which pay dispersion will affect unit or organizational performance. In this study, we use data from a survey of Korean organizations to examine factors likely to moderate the relationship between dispersion and performance as well as the functional form of the relationship between dispersion and performance. HR Technology and Organizational Communication. This project examines the role of HR technology and its impact on communications processes within organizations. It is often asserted that because of its reach, technology-enhanced communication has the potential to affect HR outcomes. However, the literature on information richness raises questions about whether such effects will be observed. We argue that the effect associated with utilization of technologyenhanced communication will depend on communication content, prior use of information-rich communication, and the nature of the employee-supervisor relationship. Justice Orientation and Third-Party Decision-Making about Employee Wrong-Doing. Past work has shown that decision-makers who are high in terms of justice orientation are often reluctant to take action against those accused of wrong-doing unless there is overwhelming justification. Thus, among those high in justice orientation, modest levels of uncertainty regarding fault and guilt can create substantial reluctance to take action, out of a fear of taking action which is unjust. In past work, information regarding the consequences to the accused is salient. The proposed research would examine the impact of a) increasing the salience of information regarding the consequences of inaction; b) social support; and c) provisions that allow the decision-maker to attribute blame for taking action to other sources within the organization.
