Feasibility Report for Making a School: The Wisdom School

Preface
Of course education becomes very very important and that's for our human resource development. - Abdullah A. Badawi We assume that everything's becoming more efficient, and in an immediate sense that's true; our lives are better in many ways. But that improvement has been gained through a massively inefficient use of resources. Managing the things efficiently and effectively is one of the difficult part of human life but not impossible. Every being try to maximize its potential by using its optimum level of energy to strive its goals. The task becomes more complex when one tries to manage human resources since they are the most crucial element of every organization. We were assigned this project to observe the Strategies especially Human Resource Management Strategies involved while starting up a new business. In this regard, we have chosen a school for the start of new business. In this project we have discuss all the strategies regarding establishment of our school; which are: Marketing, Financing and especially the most important Human Resource Management. These all are discussed thoroughly in this project.

Now we, the group members who have started out this project of school, will discuss about our initial phases of starting out a new private school. Since we were new in this business, we had to collect a great deal information and do analysis of what we ought to do while establishing a new school. We executed various functions at a same time instead of hiring specialists in the required fields. We operated as marketing managers, finance managers, human resource generalists at a same time and are also performing these functions currently. First of all the main problem we came-up was of funding. The fixation and strategies we did while facing-up these problem are discussed as under:

Financing
The main issue with starting up of anything in this world is of financing, so we too have to face this matter in the start. Our estimate was to collect funds of rupees five lakhs for our preliminary and initial expenses. So in order to meet up the required amount we contribute from our pockets and acquaintances an amount of rupees two lakhs, while for the remaining amount we took loan from the bank. Some of the expenses and investments we bear in the starting are as below: Building rent Staff salaries Promotion of our school Water bills Gas bills Electricity bills Furniture Books for library Computer equipments Canteen Expenses Sport Items Stationery Expenses Precautionary Purposes Others

Marketing Strategies
To market ones services is more difficult task than just marketing tangible goods. So you are aware of that what kind of dilemmas we faced while marketing our services. The marketing strategies we adopted were as follow:

Consumer Analysis
In this we did examination and evaluation of parents characteristics, needs and their demand for their child education.

Price Planning
We outlined different fee packages ranging in various levels. Study people way of living, their income and expenditure; especially in our community. Then after a thorough study make a reasonable fee package.

Market Penetration
We adopted the technique of market penetration; first by slowly penetrating in the targeted market and then gaining the maximum share of them.

Market Segmentation
We segmented our market into three categories: Primary level education Middle level education Higher level education Our short-term aim was to focus on middle and higher level of education and in the long run to capture primary level of education (after capturing a considerable amount of targeted market). Since we are established now, so in the contemporary position we are targeting on all the three levels. We use two approaches in market segmentation:

Demographic
We gave admission to students of both gender and one of our focal point was on middle class strata.

Behavioral
One of our core marketing strategies was to study the behavioral patterns and give such inducements to parents/guardians, so as to make them loyal customers.

Using a Slogan:
In our every advertisement and campaign we use the slogan of Quality Education which benefited us a lot in gaining huge confidence in parents/guardians and making a long-lasting effect on their minds.

For advertisement we determine our message content and devise strategies, specify the use of advertisements, outline the promotion schedule and chose how many variations of our basic message to utilize.

Bulletin Boards:
Announcements in the local community Road Shows Displays Pamphlets Local Newspaper Commercial in local cable

Celebrations and Information

Book Fairs Fun Fairs Informative trips

Services Area
User Friendly Policies like: no over-due fines for a reasonable problem Staff attitude

Personnel Management:
We have used the term personnel management instead of human resource department because our organization is not a very large one. Personnel Management conveys the same meaning as of human resource, but it is a narrower term than the latter. Since we were new in this business and our work load was not very much, so we didnt need a separate department of human resource to work. We ourselves work as human resource generalists to overcome the need of hiring a human resource specialist. To act as human resource generalists and perform the task of hiring and managing things; we did a lot of thorough studies, observations and conduct researches, of which the results were fruitful. First of the, the basic gadget we felt was to conduct a survey and analysis of the teachers and professors engaged, currently or previously, in teaching profession. For this we did job analysis, which is discussed comprehensively as under:

Feasibility Report for Making a School: The Wisdom School

Job Analysis:
We find an urge to define basically what job analysis is. Job Analysis is a process to identify and determine in detail the particular job duties and requirements and the relative importance of these duties for a given job. Job Analysis is a process where judgments are made about data collected on a job. An important concept of Job Analysis is that the analysis is conducted of the Job, not the person. While Job Analysis data may be collected from incumbents through interviews or questionnaires, the product of the analysis is a description or specifications of the job, not a description of the person. We carry out the process of Job Analysis to establish and document the 'job relatedness' of employment procedures such as recruiting, training, selection, compensation, and performance appraisal. The fruitful results of job analysis are: Job Description Job Specification The four things we did in job analysis were as follow:

a) Job Performance
In this method, we the job analyst actually performed the job in question, i.e. we did teaching in different schools and academies. Thus we received first hand experience of contextual factors on the job including material being taught, emotional pressures and mental requirements.

b) Personal Observation
Here we observed the teachers and professor on the job by sitting directly in the class and by means of video. We conduct two types of video observations in this respect. They are:

Feasibility Report for Making a School: The Wisdom School

We let them know that we were watching them from the camera In the second one we put hidden cameras and dont let the individual aware of the fact that we were watching him/her. We conducted the above two observations to know that is there any change in teaching method or style when we make them aware that we were watching them. We also noted the tasks performed, the pace at which activities were done, the teaching environments, etc. This method allows us for a deep understanding of job duties.

c) Interview Method
The interview method consisted of asking questions to both incumbents (i.e. teachers & professors) and supervisors (i.e. principals or administrators) in an individual and as well group setting. The reason behind the use of this method was that job holders were most familiar with the job and supplemented us the information obtained through their own personnel experiences. Incumbents knew the specific duties of the job and supervisors were aware of the jobs relationship to the rest of the schools and academys needs. We exercised due diligence while using the interview method. We were trained properly in the interviewing techniques. We use a standard formats (i.e. structured interviews), so as to focus on our core purpose. The main drawbacks we faced by using interview method for job analysis was that it was very time consuming and slightly costly.

d) Questionnaire Method
In this method we gave the current job holders of other schools and academies a properly designed questionnaire aimed at eliciting relevant jobrelated information. After completion they handed us the questionnaires back. We inquired further clarifications on various items by talking to the job holders directly. After everything was finalized, the data was evaluated. The success of this method depends on various factors. So to be successful, we followed structured questionnaire that cover all job related tasks and

10

behaviors. We describe each task and behavior in terms of features such as importance, difficulty, frequency, and relationship to overall performance. We also required from the job holders to properly rate the various job factors and communicate the same on paper. The ratings thus collected were then put to close examination with a view to find out the actual job requirements. Questionnaire method was highly economical as it covers a large number of job holders at a time. The collected data was quantified and processed through a computer. The participants completed the items leisurely. Designing questionnaires, however, is not an easy task. We took proper care to see that the respondents do not misinterpret the questions. Further, it is difficult to motivate the participants to complete the questionnaires truthfully and to return them. So in this regard we used the Parallel forms, which were highly reliable. They were two questionnaires which were similar in nature and the only difference was that the questions were shuffled-off. So by using that approach we came to know which respondent has solved the items of questionnaire properly. After completion of job analysis we were facing the need to make job description of our employees. Effectively developed, employee job descriptions are communication tools that are significant in ones organization's success. Poorly written employee job descriptions, on the other hand, add to workplace confusion, hurt communication, and make people feel as if they don't know what is expected from them.

Job Description
Employee job descriptions are written statements that describe the duties, responsibilities, required qualifications, and reporting relationships of a particular job. Employee job descriptions are based on objective information obtained through job analysis, an understanding of the competencies and skills required to accomplish needed tasks, and the needs of the organization to produce work. We make employee job descriptions which clearly identify and spell out the responsibilities of their job. They included information about working conditions, teaching method, teaching styles, teaching guide, using of effective teaching techniques, knowledge and skills, etc.

Highlights of Job-Description:
Some of the highlights of our job description are: It clearly communicates our schools direction and tells the employee where he or she fits inside of the big picture. It set clear expectations of what we expect from our employees. When we are recruiting employees, it vividly tells the candidate exactly what we want in our selected person. It is well-written which help organization employees, who must work with the person hired, understand the boundaries of the person's responsibilities. We make certain that employee job descriptions have enough flexibility so individuals can "work outside of the box." Tells required education, experience and skills. It discourages employees from refusing to do something because it is not my job.
Some of the tasks we have outlined for the teachers for their aid are as under:

What Do Teachers Do?

Teachers:

Use props or manipulative to help children understand abstract concepts, solve problems, and develop critical thought processes. Introduce children to mathematics, language, science, and social studies.
Encourage collaboration in solving problems by having students work in groups to discuss and solve problems together.

Preschool teachers:

Use story-telling, rhyming games, and acting games to further children's language and vocabulary development. Improve social skills.

12

Introduce scientific and mathematical concepts.

Use a less structured approach, including small-group lessons, one-on-one instruction, and learning through creative activities such as art, dance, and music;

Elementary School Teachers:

Instruct one class of children in several subjects or work as a team with another teacher.
Sometimes teach one special subject, such as music or art.

Middle school teachers and secondary school teachers:

Help students delve more deeply into subjects introduced in elementary school and expose them to more information about the world. Specialize in a specific subject. May teach subjects that are career oriented.

After the completion of all the processes of job analysis and job description, we had to meet with the task of recruitment.

Recruitment
Finding the best possible people who can fit within our culture and contribute within our organization was a challenge and an opportunity. Keeping the best people, once we find them, was easy. These specific actions help us with recruiting and retaining all the talent we needed. Here are some guidelines we followed for better recruitment: We invested time in developing relationships with university placement offices (for campus recruiting), internet recruiting and employee leasing companies. We provide realistic job previews to our employees.

13

Feasibility Report for Making a School: The Wisdom School

We believe that "past behavior is the best predictor of future behavior" and that this strategy enables us to hire winners. We consider this fact that we must hire the candidates whom we believe can hit the ground running in our company. We can't afford the time to train a possibly successful candidate, so we adopted this technique. We pay better than our competitors, this technique help us a lot in hiring a qualified lot of people. We hired the smartest person we found. We follow the following principle: If you're looking for someone who will work well with people, you need to hire an individual who has the talent of working well with people. You're unlikely to train missing talents into the person later. You can try, but then, you are not building on the employee's strengths. We check our references when recruiting employees. The purpose of this section was to keep us out of trouble with the candidates we were seeking and selecting; and the employees the ones we know. We gave our employees attractive inducements which helped in attracting a pool of talented candidates.

Recruitment Process
The recruitment process is discussed as under:

Determining the Total Number of Staff:

In this step, we determine our total number of staff that we are going to hire. They include

The Application Form:

In this step we required from our job candidates to fill a specific application form. The specimen is provided at the end of the project.

14

Note: The application form is in the end of the project.*

Preliminary Interview Summon:
As soon as the last date of submission of application forms is over, all the data of the prospective candidates collected is analyzed carefully and the possible candidates are identified using the criteria of job description. Then the potential candidates are sent for to report for interview at the specified date.

Test of Delivering Lecture in the Real Classroom:

This is the most vital component of a school recruitment process. Since the main task of the teacher is to deliver lecture. So, in this step we analyze the candidates teaching style, conveying and convincing power.

Test in black and white:

The candidates are then called-in for the initial interview test and the selected ones are called for the written test at a specified date Subjects of the Test: The contents of the test basically include: General Knowledge Test Test of the candidates related field Moral test Emotionally stability test Initial Screening: In this stage the candidates are screened-out on the basis of good performance in preliminary interviews, presentation in real class and written test and then the prospective candidates are called for a comprehensive interview.

Extensive Interview:

15

Feasibility Report for Making a School: The Wisdom School

Special care is taken while conducting these interviews, because they are the key components as we are now finalizing our list of incumbent employees. So we spend a lot of time while devising questions related to the comprehensive interviews.

Selection of the Appropriate Candidate

After following all the lengthy procedures and implementing the above steps efficiently and effectively we are now at the final stage to select the competent candidates. The candidates are again screened out after the extensive interviews.

Student Management
Student Behavior and Student Environment
The development of consistent and acceptable standards of behavior amongst children and respect for the rights and property of others is the joint responsibility of both school and home.

Appropriate Dress
Appropriate dress is required of all students. The following guidelines should assist you and your child in making a decision about his/her school attire. Blue shirt, gray pant, black tie for boys in summer and in winter in addition to these they should wear blue blazers. For girls they must wear shalwar kameez of light blue color in summer and in winter addition to these things they should wear blue jersey. No jewelry and make-up is allowed within the premises of school.

Discipline Expectations
In accordance with school board policy, students are expected to behave appropriately at all times in the classrooms, hallways, cafeteria, restrooms, buses, bus stops, and on all school properties. Please discuss with your child that appropriate school behavior is critical for maximum learning. Both the teachers and the administration will review class and school rules so that the students will know what is expected of them.

Student Management Policy

This policy outlines the program of social development and management used at The Wisdom School. The program is developed through the cooperation of pupils, parents and teachers. It is based on children accepting that with every right comes a series of responsibilities and that consequences will follow unacceptable behavior. The full Student Management Program is set out in a policy document, which we are always happy to make available and to discuss with parents. Our procedures are aligned with policy and a copy is distributed to each parent upon enrolment.

Children of primary level will not be allowed to leave the school grounds during school hours without a parent, unless a note is sent by parents/guardians and the Principal gives approval. Parents who collect children during the day are required to sign out the child at the school Front Office.

Illness:
Children who are unwell should not be sent to school. If a child becomes sick at school, parents will be contacted by the First Aid Officer to arrange for them to be picked up. If a child has been ill and is taking prescribed medication a form giving permission to administer medication with dosage times and amounts needs to be completed and handed in at the Front Office
